5 Ways to Keep the People You Have Hired and Get Them Up to Speed Quickly
It has been a busy time for recruiting. Have you and your company recruited strategically? Or did you just go for the 鈥榳arm body\’ to fill a position.
Strategic recruiting means you will get new hires up to speed quicker and increase the likelihood that new hires will stick around longer then you can say 鈥榩ay period鈥?
An organization I have worked with provides HVAC services to developers in Portland. Last year they held a management retreat strictly focused on strategic hiring. In the retreat they listed the characteristics of a perfect employee for their company. Then they listed the common traits that long term, high performing employees had in common. They quickly discovered that their ideal demographic was men in their late 20\’s or early 30 who enjoyed hunting and fishing. Wait a sec, you might be asking what does hunting or fishing have to do with recruiting? Well if you are creative you will quickly put two and two together and know that hiring around lifestyle is a very smart thing to do. So guess where the HVAC Company went to recruit? Yup, the local hunting and fishing games show and they recruited six 鈥榩erfect profile\’ employees into the company.
The HVAC Company described above did the first step in keeping the people they recruited and getting them up to speed quickly.
Step One: Have a strategy before recruiting; take the time to identify theperfect fit, what their interests are, where to find them and how your company fits into their lifestyle. One reason the HVAC Company had men interested in hunting and fishing is because the company owner was an avid outdoorsmen and he would take his entire team on hunting and fishing excursions as reward and as incentive.
Step Two: If it\’s too late and you didn\’t hire strategically it is never too late to have a training and retention strategy. Find out what their lifestyle interests are, how can you tailor reward and incentive around the lifestyles of your employees?
In a survey conducted by Right Management 2006 showed that 68% surveyed stated
bad hires and promotions lead to lower morale, 66% said it led to lower productivity, 54% said it causes loss of customers and 51% said bad hires/promotions increased training costs.
Step three:Provide the training. Many baby boomer leaders expect new hires to have common sense or to just know what needs to be done. Stephen Covey says; fail to plan-plan to fail. We need to set up our new hires for success by providing them with the training to do the job at the highest level. Among surveyed CIO\’s in order to retain employees: 63% are providing additional training opportunities and 47% are providing flexible work schedules (Robert Half Technology Survey of 1400 CIO\’s)
Step four: Cross-train. Bringnew hiresup to super speed by having them cross train with cross-functional departments. Employees that have a deeper understanding of the overall company operations tend to buy in faster to the culture, the goals and their role in the company success. Set up a simple process of buddy system information sessions for example pairing an operations role with a sales role and let them see a day in the life of each other\’s department. It is eye opening and builds team at the same time.
Step Five: Create outlets for fun. I know when I bring this one up people balk especially us Canadians. What do you mean fun? It\’s called work for a reason, is a typical baby boomer response to the 鈥榝un\’ word. In my research even tired and burned out baby boomers are looking for a little levity along with their Generation X and Y counterparts.

Companies who have 鈥榝un\’ plans in the workplace:
79% companies had reductions in turnover
72% companies had decreases in absenteeism
72% companies saw reductions in employee conflicts

95% of the respondents reported increases in employee enthusiasm as a result of the fun.
94% experienced an increase in group cohesiveness
93% had increased communications among employees and employee satisfaction
92% saw an increase in employee creativity
If you have made it through the first 90 days of a new hire and you have training and retention plan in place then you are in good shape. If your hiring strategy is hit and miss and your training strategy is sink or swim and your retention strategy is that they should just be happy to get a paycheck you could find yourself on the hiring/re-hiring treadmill indefinitely. By the way the HVAC Company in Portland has a 95% retention rate in a very complex industry with a steep learning curve.

If you\’ve ever read an article about eBay, you will have seen the kinds of incomes people make - it isn\’t unusual to hear of people making thousands of dollars per month on eBay.

The fact that these people exist gives you come idea of the income possibilities here. Most of them never set out to even set up a business on eBay - they simply started selling a few things, and then kept going. Search through that cupboard of stuff you never use, and you\’ll probably find you\’ve got a few hundred dollars\’ worth of stuff lying around in there! This is the power of eBay: there is always someone who wants what you\’re selling, whatever it might be, and since they\’ve come looking for you, you don\’t even need to do anything to get them to buy it.

The two primary objectives of project management are that the project should be effective and efficient. Most projects confound effectiveness, efficiency and effort to create a more efficient task, ignoring effectiveness, resulting in project breakdown.
Projects being successful imply projects to produce effective effects, but at other end being efficient implies producing consequences with minimum effort or the caliber to carry out actions promptly.
Efficiency of the Project:
Efficiency of the project is the determinant or a ratio of the out puts from a process activity in relation to the resource inputs, as a measured by the volume of output achieved for the input used. The project can be described as efficient if all stages, maturity, delivery, initiation and implementation are accomplished within the constrains identified at its beginning, in terms of workforce, cost, time and objectives.
Success: If the project is able to exploit the resources of the members of the project group and the user time to the fullest, avoiding unnecessary idle time, delays or wasted time brought about by undertaking tasks or activities.
Furthermore, the project will be effective if integration of activities of the members of the project team, and the interaction with dependences through other parties outside the project team are capable of apt delivery of resources including hardware, software services and training.
Besides, proper time management of resources also signifies efficiency of the project, as resources arrive before they are required, this may lead to problems, deterioration, unexpected fluctuation in planned cash flows and a proportion of the warranty period elapsing before equipment has been used.
Effectiveness of the Project:
Effectiveness of the project is a measure of how well or complete a project task will carry out. A project can be described as effective if it meets with established objectives including the required needs of the user producing quality standards that have been specified to satisfy the needs.
Furthermore, a project can be considered effective if it is able to integrate within the existing organizational system structures and processes with sufficient flexibility; in addition, if it is capable of responding to the changes in the environment in which the system will operate accordingly to the change in the requirement of the user.
Two terms can occur, effectiveness in subjective concept and efficiency in objective impression, in brief; project efficiency is the ratio of the resource inputs and the outputs, while effectiveness can be gauged with objective achievements of the project.

Now Reduce Your List Until we can effectively clone ourselves to be in more than one place at a time, most of us need to reduce our workload. Before you start prioritizing, consider these task elimination criteria: Does This Task or Project Make Sense? Every task you do should first have to pass this benchmark. You have goals, priorities, and objectives. Does every task contribute to your big picture? Estimate how much time each task will take, and then imagine what you would do with the time if the task were cancelled. While not always possible, everything you do should contribute to your objectives. Why is the Task Urgent? While urgency should be a mindset of business, urgency should also be questioned - ruthlessly. Is the urgency only appeasing someone else? What has caused the urgency? Many urgent situations have been caused by mistakes. Determining the cause of urgency can eliminate or postpone a task and lead to prevention measures of interruptions and mistakes. Prioritizing while planning is easy. You have time to think. Prioritizing while working is a bit more challenging. Prioritizing Interruptions While most people are familiar with prioritizing tasks, few people prioritize their interruptions. Hence, few people have defined the types of events that interrupt them. Define Interruption Types In order to take control of your time, you must minimize interruptions. Many SME owners describe their positions as managers, and define management as 鈥榩utting out fires,\’ or solving problems. While having a job definition for yourself is a great start, most owners have not defined or classified these problems. They just catch every ball tossed at them. The tail is often wagging the dog.
